摘  要:越来越多的高校通过教师培训来推进混合教学改革,但现实挑战是,大多数教师完成培训后在日常教学中会很快放弃应用培训所学。因此有必要针对工作环境对教师应用培训所学(即培训迁移)动机的影响展开研究。基于培训迁移理论的研究成果,针对参加混合教学培训的一组高校教师进行问卷调查发现:(1)工作环境中影响高校教师混合教学培训迁移动机的主要因素可分为教改氛围、应用支持和激励措施三类,其中教改氛围类因素的影响程度最高,激励措施类因素的影响程度最低。(2)教改氛围类因素中,领导支持、管理措施、设施建设是关键因素,最能影响教师混合教学培训迁移的动机;应用支持类因素中,交流辅导是关键因素;激励措施因素中,教师工作量的认定是关键因素。(3)教师教龄越短、职称水平越低,激励措施因素对教师培训迁移动机的影响越大,因此需根据教师的不同教龄和职称水平采取有针对性的激励措施,以促进混合教学的全面应用。(4)该结果体现了教师感知工作环境因素的优先顺序,并反映出激发教师培训迁移动机的三个关键点:首先判断学校管理环境与技术环境是否适合应用培训所学,其次判断应用过程中能否获得帮扶,最后判断应用结果能否获得认可。More and more universities and colleges promote blended instruction reform by conducting teacher training. However, the challenge in reality is that most teachers would quickly abandon applying what they've learnt in training programs in their daily instruction after the training. Therefore, it's necessary to explore the impact on the motivations for teachers' application of what they've learnt from the training(i.e., training transfer) from the aspect of working environment. This paper based on the research achievements of training transfer in the field of enterprise human resources management, conducts a questionnaire survey on a group of university teachers participating in the blended instruction training. The results show that:(1) The main factors of the university environment affecting the teachers' motivations for the transfer of blended instruction training include the instruction reform climate, application support and incentive measures. Among these factors, the most critical impact factor is the instruction reform climate while the relatively lowest one is incentive measures.(2) Among elements in the instruction reform climate, three critical elements including the leadership support, management measures and infrastructure construction most influence teachers' motivations for the blended instruction training transfer. Communication and instruction element is the critical element for teachers in the application support factor. And confirming teachers' workload is the critical aspect in incentive measures factor.(3) The impact of incentive measures on teachers' motivations for training transfer is significantly influenced by teaching age and professional level of teachers. The younger the teaching age and the lower the professional level, the greater the impact of incentive measures factor on teachers' motivations for training transfer.
