摘  要:目的探讨组织公平感在调节模式与护士工作倦怠之间的中介效应。方法采用组织公平感量表、调节模式量表以及工作倦怠量表,对西安市某三级甲等医院183名临床护士进行问卷调查。结果护士运动模式(4.01±0.58)分高于评估模式(3.03±0.55)分;护士组织公平感处于中等水平(3.58±0.58)分,其中分配公平感最差(3.31±0.93)分;护士工作倦怠发生率为54.64%,其中轻度倦怠为47.54%,中度倦怠为7.10%;组织公平感与工作倦怠显著负相关(P<0.01),与运动模式显著正相关(P<0.01);评估模式与工作倦怠显著正相关(P<0.01),而运动模式与工作倦怠显著负相关(P<0.01);组织公平感在调节模式对工作倦怠的影响过程中起到部分中介作用,其中组织公平感在运动模式和工作倦怠间的中介效应占总效应的18.44%,组织公平感在评估模式和工作倦怠间的中介效应占总效应的11.42%。结论护理管理者在工作中应关注护士的调节模式水平,重视护士的组织公平感,最终降低护士工作倦怠水平。Objective To explore the mediating effect of organizational justice in the regulation mode and nurse job burnout.Methods A total of 183 nurses in a 3A-level hospital were investigated using the Organizational Justice Scale,the Regulatory Model Scaleand the Maslach Burnout Inventory-General Survey.Results The level of nurses' locomotion mode (4.01±0.58) was higher than that of theassessment mode (3.03±0.55).The organization justice in nurse was at medium level (3.58±0.58),and the distributive justice dimensionwas worst (3.31±0.93).The rate of the nurse job burnout was 54.64%,of which the rate of the mild burnout was 47.54% and the rate of themoderate burnout was 7.10%.The organizational justice was negatively correlated with job burnout (P〈 0.01),but positively correlated withlocomotion mode (P〈0.01).The assessment mode was positively correlated with job burnout(P〈 0.01),but locomotion mode was negativelycorrelated with job burnout (P〈0.01).Organizational justice played a partial mediating role in the relationship between regulatory mode andjob burnout,in which the mediation effect of organizational justice between exercise mode and job burnout accounted for 18.44% of the totaleffect,and the mediation effect of organizational justice between assessment mode and job burnout accounted for 11.42% of the total effect.Conclusion Nursing managers should pay attention to the level of nurses' regulation mode and organizational justice,and ultimately reducethe level of nurses' job burnout.
