摘  要:在"万众创新"的大背景下,企业并非单纯依赖专业技术人员的"精英式"创新,还应重视普通员工"草根式"创新行为的培育.基于"个体—工作—组织"研究框架,从员工柔性能力视角出发,解释了组织内部普通员工创新行为的形成机理,并验证了工作复杂性与心理安全感的调节及交互效应.对171套主管与下属配对数据进行层级回归分析,结果表明:技能延展力对员工创新行为有显著正向作用,工作复杂性与心理安全感显著调节二者的关系,即工作复杂性越高,员工心理安全感越高,技能延展力对员工创新行为的积极影响越大;工作复杂性与心理安全感的交互在技能延展力和员工创新行为的关系中也起到调节作用,表明在心理安全感和工作复杂性双高的情境下,技能延展力对员工创新行为的积极影响最大.In the context of“popular innovation”,enterprises don t only depend on“elite innovation”of technology professionals,and should also pay attention to cultivate“garden variety innovation”.Based on the research frame of“individual-job-organization”and from the perspective of individual malleability,it unraveled the influencing mechanism of employees innovative behavior,and explored the moderating effects of job complexity and psychological safety,as well as the interaction of job complexity and psychological safety.Using 171 self-rated and supervisor-rated pairing data,it made hierarchical multiple regression.The results show that skill malleability has significantly positive effect on employees innovative behavior;job complexity and psychological safety moderate the relationship of skill malleability and employees innovative behavior respectively,which means skill malleability making more influence on employees innovative behavior in the contexts of higher job complexity or higher psychological safety.Moreover,the interaction of job complexity and psychological safety has moderating effect on the relationship between skill malleability and employees innovative behavior,i.e.,skill malleability makes the largest influence on employees innovative behavior in the contexts of higher job complexity and higher psychological safety.
