摘 要:在营造合作性的学校氛围过程中,校长的领导至关重要。通过借用组织心理学领域中的"氛围水平"和"氛围强度"的概念,对教师感知的校长领导效能进行测评,并采用多水平线性模型探索了校长领导力水平、领导氛围强度与教师专业合作行为的关系。基于全国范围的调查数据分析结果显示,中小学教师感知的校长领导效能、校长领导力水平和领导氛围强度对教师专业合作有显著正向预测力,领导氛围强度对小学校长领导力与教师专业合作间的关系有调节作用。实证研究为校长领导力的评估和提升、学校管理诊断等基于证据的学校改进工作提供了有益参考。Principals play an important role in building cooperative school atmosphere.This study aims to reveal the relationship between principal’s leadership and teacher collaboration.By using the concepts of“atmosphere level”and“atmosphere strength”in the field of organizational psychology,the paper takes teacher-perceived principal’s effectiveness as principal’s leadership,and correlates it with teacher collaboration.Based on the data from a nationwide survey conducted by Collaborative Innovation Center of Assessment toward Basic Education Quality,the analysis of hierarchical linear regression shows that the teacher-perceived principal’s effectiveness,the leadership level of school principals and the leadership atmosphere strength are the significant predictors of teacher collaboration.The results also show that the leadership atmosphere strength has a moderating effect on the relationship between primary school principal’s leadership and teacher collaboration.The research provides a reference for the evaluation and promotion of the principal’s leadership,and the improvement of school work based on school management diagnosis.
