公务员组织承诺的个体差异研究

摘　　要：在借鉴西方组织承诺三维模型的基础上,通过对福建省653名公务员进行问卷调查,研究不同个体特征的公务员在组织承诺及其各维度上的差异性。研究结果表明:在组织承诺的三个维度中规范性承诺水平最高,情感性承诺次之,持续性承诺最低;公务员的组织承诺与学历、年龄、工龄和收入呈正相关关系;公务员的组织承诺及其各维度在性别、婚姻等个体特征上均存在不同程度的显著差异,其中女性、单身被试者的组织承诺分别显著高于男性、已婚被试者,职位和行政级别越高的被试者的持续性承诺和组织承诺都分别显著高于职位和行政级别较低的被试者,民主党派被试者的持续性承诺显著高于党员,但党员的规范性承诺却又显著高于无党派人士。Based on the 3-dimensional model of western organizational commitment,this study describes the status quo of organizational commitment and the difference of civil servants with different individual characteristics in organizational commitment and its dimensions through the questionnaire survey of 653 civil servants in Fujian province.First,the normative commitment gets the highest score,followed by affective commitment while the continuance commitment gets the lowest.Second,the organizational commitment of civil servants is positively correlated with education,age,length of service and incomes.Third,the organizational commitment and its dimensions,such as gender and marriage status,are significantly different.For example,organizational commitment of women and single subject is significantly higher than that of men and married ones,the higher the post and administrative level,the higher the continuance commitment and organizational commitment are,respectively,the continuance commitment of the Democratic Party subjects is significantly higher than that of party members while the normative commitment of party members is significantly higher than that of non-party people.
