摘  要:组织中领导的差别化对待如何影响工作幸福感?本文以社会比较理论和情感事件理论为基础,探讨个体层面相对领导-成员交换关系和团队层面领导-成员交换差异对个体及团队工作幸福感的影响,并分析其影响的差异程度。结果显示,相对领导-成员交换关系对员工工作幸福感存在正向影响,职场精神力在两者关系间起部分中介作用;团队层面领导-成员交换差异对团队工作幸福感和员工工作幸福感的影响不一致,团队层面领导-成员交换差异对团队工作幸福感负向影响,而与员工工作幸福感呈倒U型关系;团队层面领导-成员交换差异在相对领导-成员交换关系与员工职场精神力关系中起负向调节作用。How does the differentiation treatment of leadership affect work well-being in organizations? Basing on the theory of social comparison theory and emotional events theory, this paper discusses the influence of relative leader- member exchange(RLMX)and leader-member exchange differentiation(DLMX)on individual work well-being and team work well-being,and analyzes the difference degree of their impact. The results show that the RLMX at the individual level has a positive impact on employees’ work well-being, workplace spirituality plays a partly mediating role between the relationship;At the team level, the influence of DLMX on team work well-being and employees’ work well-being is not consistent, DLMX has a negative influence on team work well-being, while it has an inverted u-shaped relationship with employees’ work well-being. At the team level, DLMX negatively moderates the relationship between RLMX and employees’ workplace spirituality.
