摘  要:雇主价值主张聚焦于员工与组织之间的动态交换关系,是组织在员工价值观念的基础上,结合自身实际而提出的对组织中各因素清晰而独特的描述。深度剖析雇主价值主张的概念内涵,并在投资-贡献模型基础上,通过文本分析、深度访谈、探索性因素分析以及验证性因素分析等方法,开发雇主价值主张问卷,包含“雇主声望与形象”和“工作条件与特征”两个维度。结果表明:雇主价值主张在不同人口学变量特征上具有一定的差异性。雇主应从雇主声望与形象和工作条件与特征两个角度着手完善已有的人力资源管理实践策略,达到吸引、留住并激励人才的目的。Employer value proposition focuses on the dynamic exchange relationship between employees and the organization,and is a series of clear and unique descriptions of the elements of the organization in combination with the actual situation,which are raised based on the employees’values.In current research we analyzed the concept connotation of employer value proposition in depth,and developed the Employer Value Proposition Questionnaire(EVPQ)through text analysis,depth interview,exploratory factor analysis and confirmatory factor analysisbasing on the investment-contribution model.The questionnaire contains two dimensions:“employer reputation and image”and“working conditions and characteristics”.Employer value proposition differs in different demographic variables.In order to attract,retain and motivate talents,employers should improve their existing human resource management practices from the following two perspectives-employer reputation and image,and working conditions and characteristics.
