摘  要:以美国西东大学为研究案例,聚焦"高校内人事制度是如何塑造教师学术生活的"这一问题。研究发现:美国高校教师同事间是相互平等、相互支持、自主、友好、合作型关系;大部分教师以学术为志业,富有学术激情与活力。校内人事制度设计与安排的民主、平等、公平、法治、制衡、决策制定自下而上等特点塑造了上述高校教师的生活样态。此种制度设计与安排是其高等教育组织的学术属性与其西方科层制组织属性在美国特定的民主、法治文化背景下融合的产物。Through doing case study on Seton Hall University,focusing on how personnel system shapes faculties’ academic life,the research found out that the relationship among colleagues are equal,supportive,independent,friendly and collaborative. Most faculties thought academic work was a calling and were full of academic passion and vitality.The above-mentioned academic life were fostered by the personnel system such as democracy,equality,justice,rule of law,check and balance,down to up decision-making. The system design and arrangement are the results from the confusion between the universities’ academic attributes and their bureaucracy attributes under the context of the American specific democracy and legal system culture.
