摘 要:为探究高校绩效考核对教师激励的作用机制,采用Bootstrap方法对多重中介效应进行估计。研究结果表明:绩效考核和中介变量显著地影响教师激励;专业发展支持体系在绩效考核与教师激励间起到显著的中介作用,而差异薪酬、调控与优化管理体系的中介效应不显著。高校绩效考核需要通过进一步完善绩效考核体系、完善差异薪酬设计、建立专业发展支持体系、加强调控与优化管理体系建设等途径增强教师激励功能。A survey was conducted based on 165 full-time teachers from a university in Heilongjiang Province, in order to explore the mechanism of performance appraisal on teacher motivation in universities, the significance of multiple mediation effects was estimated by using the Bootstrap method.The results show that performance appraisal and intermediary variables can significantly influence teacher motivation.The professional development support system can play a significant mediation role between the performance appraisal and teacher motivation, However, the mediation effect of differential pay, regulation and optimization management system is not significant.The performance appraisal of universities can strengthen the teacher's motivation function by further improving the performance appraisal system, improving the differential pay design, establishing a professional development support system and strengthening the regulation and optimize the management system.
