摘  要:人力资源管理作为现代医院管理的核心,其管理状态、管理水平直接关系到医院的发展态势。该文通过分析国内外HRBP管理模式研究与应用现状、某三级医院人力资源管理现况,探析三级医院HRBP岗位设置的重要性与必要性;提出三级医院HRBP岗位设置有事业部制和HR部门派驻两种模式,归纳三级医院HRBP五大岗位职责;以麦克利兰的冰山模型和戴维·尤里奇的人力资源从业者胜任力模型为理论依据,构建三级医院HRBP胜任力模型,并对HRBP的胜任素质特征进行分析;提出在三级医院应同时设置HRBP、HR SSC和HR COE岗位,三者相辅相成,互相协作,构成良性互动机制,为优化三级公立医院人力资源管理模式、提升管理效益提供参考。Human resource management is the core of modern hospital management.Its management status and management level are directly related to the development of the hospital.This paper analyzes the status quo of research and application of HRBP management mode at home and abroad,the current situation of human resources management in a tertiary hospital,and analyzes the importance and necessity of HRBP position setting in tertiary hospitals.It is proposed that HRBP positions in tertiary hospitals have a business unit system and HR.The department assigns two modes to summarize the five HRBP duties of the tertiary hospital;based on McClelland's iceberg model and David Urich's human resources practitioner competency model,the HRBP competency model of the tertiary hospital is constructed.It also analyzes the HRBP's competency characteristics.It is proposed that HRBP,HR SSC and HR COE positions should be set up in the tertiary hospitals.The three complement each other and cooperate with each other to form a benign interaction mechanism to optimize the human resources management mode of the tertiary public hospitals,which provides reference for improving management efficiency.
