Overqualification,Psychological Distance and Employee's Innovative Behavior:Cross-Layer Moderation Effect of Corporate Social Responsibility

摘  要:在对北京、天津、河北等地区22家企业的147名主管和445名员工进行问卷调查的基础上,从个体和企业两个层面探索资质过剩是否影响、如何影响员工创新行为。检验心理距离在资质过剩影响员工创新行为过程中的中介作用,以及企业社会责任在上述过程中的跨层调节作用。结果显示,资质过剩负向影响员工创新行为;心理距离部分中介资质过剩与员工创新行为之间的关系;企业社会责任(内向型责任、组织外向型责任和员工外向型责任)负向调节资质过剩与心理距离之间的关系。最后,从重视员工与组织之间心理距离、降低员工资质过剩感知和利用企业社会责任3个方面提出相应的管理建议。Based on a questionnaire survey of 147 leaders and 445 employees of 22 companies in Beijing,Tianjin and Hebei.Exploring whether the excess qualification affects and how it affects employee innovation behavior from the individual and enterprise levels.Investigating the mediating role of psychological distance in the process of over-qualification affecting employees'innovative behavior and the moderating role of corporate social responsibility in this process.The results of the study indicate that overqualification is negatively related to employee's innovative behavior.Psychological distance mediated the relationship between overqualification and employee's innovative behavior.Moreover,this mediating effect was moderated by corporate social responsibility.This paper puts forward the practice of management from three aspects:attaching importance to the psychological distance between employees and organizations,reducing the perception of overqualified employees and paying attention to corporate social responsibility.
