摘 要:通过正式控制结构和个人关系的平衡可获得组织"双元"学习所需要的平衡的信息,但两者的平衡是否仍然是有效的促进"双元"学习平衡的策略还缺乏理论和实证支持。文章构建了不同类型正式控制结构、个人关系的平衡与"双元"学习平衡之间的理论框架,并以建筑业的数据进行了实证。研究结果表明,正式控制结构和个人关系的平衡能促进工程项目团队的"双元"学习平衡:相比过程控制,感情与结果控制的平衡对工程项目团队的"双元"学习平衡具有更强的正相关关系;相比结果控制,面子与过程控制的平衡对工程项目团队的"双元"学习平衡具有更强的正相关关系。但感情与过程控制的平衡对工程项目团队"双元"学习平衡没有显著影响。此外,感情和过程控制对双元学习的影响存在替代效应。综合来看,双管齐下并重均衡的策略对"双元"学习平衡依然有效,但要避免感情与过程的控制的平衡使用。Previous studies have found that information can be obtained through formal control and personal relationships.At the same time,the information obtained through formal control is mainly related to engineering projects,which is more conducive to project team exploitative learning.The information obtained through personal relationships is mainly related to information other than engineering projects,which is more conducive to exploratory learning.However,there is still a lack of theoretical and empirical research on whether the balance of formal control and personal relationship is conducive to the"ambidextrous"learning balance of engineering project teams.Therefore,this paper constructs a theoretical framework between different types of formal control structures,personal relationship balance and"ambidextrous"learning balance.Through collecting data from the construction industry,SPSS is used for hierarchical regression analysis,AMOS is used for significant test analysis of regression coefficient difference.The results show that the assumption that the balance between formal control structure and personal relationship promotes the learning balance of engineering project teams has been partially confirmed.Among them,the assumption that the balance of emotion and face has a stronger positive correlation with the"ambidextrous"learning balance of the engineering project team is supported by the data,which show that the difference is significant.Compared with process control,the assumption that the balance between emotion and result control has a stronger positive correlation with the"ambidextrous"learning balance of the engineering project team is not supported by data,and the data show that the difference is not significant.Compared with result control,the assumption that the balance between face and process control has a stronger positive correlation with the"ambidextrous"learning balance of the engineering project team is supported by data,which show that the difference is significant.The hypothesis that the balance
