摘 要:基于自我决定理论,探讨了职业成长如何通过基本心理需求满足影响员工关系绩效的作用机制,分析资质过剩感的调节作用。通过对296名员工的问卷调研,结果发现:职业成长对员工关系绩效具有正向预测作用;关系需求满足在职业成长与员工关系绩效间具有中介效应;资质过剩感在职业成长与员工基本心理需求满足间起到调节作用,即当资质过剩感较高时,职业成长对员工基本心理需求满足的正向作用会减弱。Based on the self-determination theory,this paper investigates the influence mechanism of career growth on employee contextual performance through the basic psychological needs satisfaction,and then analyzes the moderating effect of the subjective perceived overqualification.Through the questionnaire survey of 296 employees,results show that,career growth has a positive predictive effect on employee contextual performance;the satisfaction of relatedness need mediates the relationship between the career growth and employee contextual performance.The moderating effect of the subjective perceived overqualification on the satisfaction of basic psychological needs of employees is that when the subjective perceived overqualification is high,the positive effect of career growth on the satisfaction of basic psychological needs of employees will be weakened.
