摘 要:以内在激励理论为理论基础,探讨了精神型领导对员工组织公民行为的影响机制,尤其是研究组织自尊在二者间的中介作用和职场排斥的调节作用。通过326对直接领导与员工配对的问卷调查,研究结果表明:精神型领导对员工组织公民行为具有显著的正向影响,员工组织自尊在其中起部分中介作用;职场排斥对精神型领导与员工组织自尊之间关系存在显著的负向调节效应;职场排斥显著负向调节员工组织自尊对精神型领导与员工组织公民行为之间关系的中介作用:职场排斥水平越高,上述中介作用就越弱;反之,越强。Taking the theory of the internal encouragement as the theoretical basis,this study has probed the mechanism of the influence of the spiritual leadership on organizational citizenship behavior,in particular,the mediating role of the organization-based self-esteem and the moderating role of the workplace ostracism.Using the data collected from 326 questionnaire investigations on the matching of the direct leaders and their employees,it has found that:The spiritual leadership has obvious positive predicting effect on the organizational citizenship behavior.The organization-based self-esteem plays a part of intermediary role between the spiritual leadership and the organizational citizenship behavior.The workplace ostracism has negative adjusting effect on the relationship between the spiritual leadership and the organizational citizenship behavior.The workplace ostracism has negatively and obviously adjusted the mediating function of the organization-based self-esteem on the relationship between the spiritual leadership and the organizational citizenship behavior.The higher the workplace ostracism,the weaker the mediating role mentioned above,and the lower if it is the opposite.
