同事排斥对员工创造力的影响研究——一个被调节的中介模型

摘　　要：提升员工创造力是企业保持竞争优势的关键,文章从社会交换理论出发,结合资源保存理论,具体研究同事排斥对员工创造力的影响机制,并探讨知识隐藏的中介作用和任务互依性的调节作用。研究发现:同事排斥对员工创造力有显著负向影响;知识隐藏部分中介了同事排斥与员工创造力间的关系;员工工作任务互依性调节同事排斥与知识隐藏间关系,任务互依性越低,同事排斥对知识隐藏的正向影响越强;任务互依性调节知识隐藏对同事排斥与员工创造力之间关系的中介作用,任务互依性越低,中介作用越强。研究结果揭示了同事排斥对员工创造力的作用机制,并从共同价值角度诠释边界条件的作用,扩展了社会交换理论有关组织情境因素的研究,同时为组织如何克服同事排斥的消极影响和提升员工创造力提供了管理实践建议。Enhancing employee creativity is the key to maintain competitive advantage.Based on the theory of social exchange and the theory of resource preservation,this paper studies the mechanism of co-worker ostracism on employee creativity,and explores the mediating role of knowledge hiding and the moderating role of task interdependence.The results show that co-worker ostracism has a significant negative impact on employee creativity;knowledge hiding mediates the relationship between co-worker ostracism and employee creativity:the lower the task interdependence,the stronger the positive impact of co-worker ostracism on knowledge hiding;task interdependence moderates the mediating effect of knowledge hiding on the relationship between co-worker ostracism and employee creativity:the lower the task interdependence is,the stronger the mediating effect is.The results reveal the mechanism of co-worker ostracism on employee creativity,and interpret the role of boundary conditions from the perspective of common value,which expands the research on organizational context factors of social exchange theory,and provides management practice suggestions for organizations to overcome the negative impact of co-worker ostracism and enhance employee creativity.
