摘  要:目的:探索积极心理资源对工作态度的作用机制,为提高基层卫生人员绩效提供理论支撑。方法:利用多阶段整群抽样策略,采用通用组织行为学量表对2655名乡镇卫生院卫生人员进行调查,利用分层线性回归分析考察心理资本的作用。结果:研究发现离职倾向、付出回报比、超负荷与工作满意度负相关(P<0.01);心理资本与工作满意度正相关(P<0.01);心理资本在离职倾向与工作满意度之间发挥了部分中介作用,对变异提供了23.4%的解释力(△R^2=0.234,P<0.01);心理资本在付出回报比与工作满意度之间发挥了部分中介作用,对变异提供了21%的解释力(△R^2=0.210,P<0.01);心理资本在超负荷与工作满意度之间发挥了遮掩作用;超负荷正向作用心理资本(P<0.01)。结论:开发心理资本可降低基层卫生人员职业紧张、离职倾向,提高工作满意度。Objective: To explore the mechanism of positive psychological resources on work attitude, to provide theoretical support for improving the performance of grassroots health workers. Methods: Using a multi-stage cluster sampling strategy, 2655 grassroots health workers of township health centers were selected to assessed with the general organizational behavior scale. The stratified linear regression analysis was used to examine the role of psychological capital. Results: The study indicated that turnover tendency, effort-reward ratio and overload were negatively correlated with job satisfaction(P<0.01). Psychological capital was positively correlated with job satisfaction(P<0.01), psychological capital played a part of mediating role between turnover tendency and job satisfaction, providing an explanatory power of 23.4% for variation(△R^2=0.234, P<0.01). Psychological capital played a part of mediating role between effort-reward ratio and job satisfaction, providing 21% explanatory power for variation(△R^2=0.210, P<0.01). Psychological capital played a masking role between overload and job satisfaction. Overload positively affected psychological capital(P<0.01). Conclusion: The development of psychological capital can reduce occupational stress and turnover tendency of grassroots health workers, and improve job satisfaction.
