摘 要:基于内在动机理论构建了一个被调节的中介效应模型,并通过2个时点的问卷数据分析结果来探析个人主义倾向对员工角色内行为的影响效果、内在机制和作用条件。研究结果表明:个人主义倾向与员工角色内行为显著正相关;利益驱动知识分享在个人主义倾向与员工角色内行为关系间起中介作用;自我领导在利益驱动知识分享与员工角色内行为之间起调节作用;自我领导正向调节了个人主义倾向通过利益驱动知识分享对员工角色内行为的间接效应。Based on the theory of intrinsic motivation,a moderated mediating effect model was constructed,and the results of questionnaire data analysis at two time points were used to explain the internal mechanism and conditions of the effect of individualism tendency on employees’in-role behavior.The results show that there is a significant positive correlation between individualism tendency and employees’in-role behavior,and profit-driven knowledge sharing plays a mediating role in it.Self-leadership moderates the relationship between profit-driven knowledge sharing and employees’in-role behavior and positively moderates the indirect effect of individualism tendency on employees’in-role behavior through profit-driven knowledge sharing further.
