摘 要:作为一种被动性的角色外行为,强制性公民行为不仅会造成员工情绪耗竭,也会造成组织资源浪费,因此如何抑制强制性公民行为一直受到学术界和实践界的广泛关注。本文以11家企业54个团队的员工及其直接领导为研究对象,基于印象管理理论分别从个体和团队两个层面构建上下级关系、关系实践和强制性公民行为的跨层次模型,对三者之间的关系进行研究。研究结果表明:上下级关系、关系实践分别对强制性公民行为有显著的正向作用;员工面子顾虑在上下级关系与强制性公民行为的关系中起中介作用;关系实践正向调节上下级关系与员工面子顾虑之间的关系。基于研究结论,本文提出了减少强制性公民行为的对策建议。As a passive extra-role behavior,compulsory civic behavior will not only cause exhaustion of employees’emotions,but also waste organizational resources.Therefore,how to restrain compulsory civic behavior has been widely concerned by academic and practical circles.In this paper,the employees and their direct leaders of 54 teams in 11 enterprises are taken as research objects.Based on the impression management theory,cross-level models of superior-subordinate relationship,relationship practice and compulsory citizenship behavior are constructed from the individual and team levels,and the relationship among them is studied.The results show that superior-subordinate relations and relationship practice have a significant positive effect on compulsory citizenship behavior respectively;employee face concerns play an intermediary role in the relationship between superior-subordinate relations and compulsory citizenship behavior;relationship practice positively regulates superior-subordinate relations and employees’face concerns.Based on the research conclusion,this paper puts forward some countermeasures and suggestions to reduce compulsory citizenship behavior.
