摘 要:目的探讨变革型领导行为对呼吸与危重症学科年轻护士心理授权与核心自我评价的影响。方法2019年11-12月,便利抽样法选取江苏省内12所医院的31个呼吸及危重症科室的111名年轻护士为研究对象,采用变革型领导问卷(transformational leadership questionnaire,TLQ)、心理授权问卷和核心自我评价量表对其进行调查。结果年轻护士TLQ评分为111(101~127)分、心理授权评分为(40.63±7.30)分、核心自我评价评分为(30.43±3.63)分。变革型领导行为与心理授权感知间呈正相关(r=0.355,P<0.001);与年轻护士核心自我评价间呈负相关(r=-0.261,P=0.0056)。结论变革型领导可正向促进年轻护士心理授权,但影响其核心自我评价,医院管理者应关注领导力的培养、团队建设与年轻护士核心能力的提高。Objective To explore the effect of transformational leadership behaviors on psychological empowerment and core self-evaluation of young nurses in Respiratory and Critical Care Department.Methods From November to December 2019,a total of 115 young nurses in 31 Respiratory and Critical Care Departments of 12 tertiary hospitals in Jiangsu Province were selected by sampling convenience method.Investigations were conducted by Transformational Leadership Scale(TLQ),Psychological Empowerment Scale and Core Self-Assessment Scale.Results The scores of young nurses’transformational leadership behaviors,psychological authorization and core self-assessment were 111(101-127),(40.63±7.30)and(30.43±3.63)respectively.There was a positive correlation between nurses’transformational leadership behaviors and their perception of psychological empowerment(r=0.355,P<0.0001).There was a negative correlation between nurses’perceived transformational leadership behaviors and core self-evaluation of young nurses(r=-0.261,P=0.0056).Conclusions The transformational leadership behaviors positively promoted the psychological empowerment of young nurses,but affected their core self-evaluation.Hospital administrators should pay attention to the training of head nurses’leadership,team building and the improvement of young nurses’core competence.
