摘  要:选窝效应是一种促进教师差异化发展的实践策略,旨在让窝内教师避免生态位重叠,实现错位化共生发展。在教师专业发展中营造选窝效应,有利于激活一线普通教师的自主发展意识,避免名优骨干教师的溢出效应,实现教师集群协同化发展。选窝效应的营造,需要秉持充分开放、自主介入、协同竞争和互利共生的原则。同时,学校领导者还要规范中小学教师选窝的场域秩序,给予中小学教师选窝的表达性话语,优化中小学教师选窝的支持性条件。Niche picking effect is a practical strategy to promote the differentiated development of teachers,so that teachers in the niche will avoid overlapping and achieve differentiated development.The creation of nest selection effect in the professional development of teachers is conducive to activating the consciousness of independent development of front-line ordinary teachers,avoiding the overflow effect of famous and excellent backbone teachers,and realizing the coordinated development of teacher clusters.The application of the nest selection effect requires the principles of full openness,independent intervention,collaborative competition,and mutual benefit.At the same time,school leaders have to standardize the field order for the selection of nests on the part of elementary and middle school teachers,and provide them with expressive discourse,optimize the supportive conditions for teachers to choose a nest.
