摘  要:以H省14市州1416名乡村青年教师为调查对象,综合运用描述性统计、相关分析、回归分析和结构方程模型等方法,探索学校组织文化对乡村青年教师留岗意愿的影响机制,以及乡村青年教师组织承诺在影响机制中的中介效应。研究结果表明,学校组织文化建设整体偏弱,青年教师留岗意愿不强;学校组织文化与青年教师组织承诺、留岗意愿显著正相关;组织承诺能够显著预测青年教师留岗意愿,并在学校组织文化对青年教师留岗意愿的影响中起部分中介效应。增强青年教师留岗意愿,亟须创设旨在葆育地方感的乡村学校组织家园文化空间,重塑旨在充盈获得感的乡村青年教师组织支持生态,夯实旨在培植认同感的乡村青年教师留岗资本积累,以此提高中国乡村青年教师留岗意愿能级。This study,based on a survey of 1416 young rural teachers from 14 cities and prefectures in H Province,uses descriptive statistics,correlation analysis,regression analysis,the structural equation model,and other research methods to explore the mechanism for the organizational culture at a school to affect young rural teachers’intention to remain employed,and the intermediary effect of their organizational commitment in the mechanism.The results are as follows:On the whole the organizational culture is weak at the school,and the young rural teachers have no strong intention to remain employed;the organizational culture at the school is significantly positively correlated with the young rural teachers’organizational commitment and their intention to remain employed;and their organizational commitment helps significantly predict their intention to remain employed,and has part of the intermediary effect in the impact of the organizational culture at the school on their intention to remain employed.To strengthen young rural teachers’intention to remain employed,we need to create a homestead culture for rural schools to maintain a localized sense,reshape a supportive ecology for young rural teachers to enrich their sense of gain,and consolidate the capital accumulation for their intention to remain employed so as to cultivate their sense of identity.
