摘  要:目的探讨医务人员离职风险因素并对其进行定量分析,为开展离职风险管理提供决策依据。方法搜集2007年1月至2016年12月期间我院所有医务人员信息,比较医师、护士、医技岗位间生存函数的差异,并建立Cox比例风险回归模型。结果护士的离职风险是医师的10.431倍;职工年龄每增加1岁离职风险下降为前1年的69.9%;调入人员离职风险是应届毕业生的3.756倍;硕士研究生学历职工离职风险是本科及以下人员的2.721倍。医师年龄每增加1岁离职风险是前1年的88.7%;硕士研究生学历职工离职风险是本科及以下学历医师的5.019倍。护士年龄每增加1岁离职风险是前1年的55.0%;女护士离职风险是男护士的0.542倍;调入护士离职风险是应届毕业护士的9.702倍。医技岗位职工年龄每增加1岁离职风险为前1年的71.4%;调入人员离职风险是应届毕业生的3.210倍。结论早期入职的护士,尤其是男护士的离职风险较高;硕士研究生学历医师的离职风险较高;调入护士和医技人员离职风险较高。Objective To explore and quantitatively analyze medical staff quit risk factors to provide a basis for decision-making in carrying out quit risk management. Methods Information on all medical staff from January 2007 to December 2016 was collected. The differences in survival functions among physicians, nurses, and medical, technical positions were compared. Cox proportional hazard regression models were developed. Results The quit risk of nurses was 10.431 times higher than that of physicians;the quit risk decreased to 69.9% of the previous year for each additional year of employee age;the quit risk of transferred personnel was 3.756 times higher than that of fresh graduates. The quit risk of employees with a master’s degrees was 2.721 times higher than those with a bachelor’s degrees or below.The quit risk for each additional year of physician age was 88.7% of the previous year. The quit risk of employees with a master’s degrees was 5.019 times higher than physicians with a bachelor’s degrees or below. The quit risk of nurses for every 1-year increase in age was 55.0% of the previous year. The quit risk of female nurses was 0.542 times higher than that of male nurses. The quit risk of transferred nurses was 9.702 times higher that of freshly graduated nurses. The quit risk for each additional year of age of employees in medical and technical positions was 71.4% of the previous year. The quit risk for transferred personnel was 3.210 times higher than that of fresh graduates. Conclusions Early entry nurses, especially male nurses,have a higher quit risk. Physicians with master’s degrees have a higher quit risk. Transferred nurses and medical technicians have a higher quit risk.
