摘 要:奖酬与创造力的关系一直是相关研究领域的经典话题。创新驱动型报酬作为一种鼓励个体持续对创新过程进行投入的报酬形式逐渐走入学者们的视野。本文以薪酬激活理论和自我决定理论为依据,分析创新驱动报酬在自主动机与员工创造力关系之间的调节作用,以及自主动机在创新驱动报酬与员工创造力之间的中介作用。本研究以高新技术企业研发部门员工为研究对象,采集了333份有效样本进行实证检验。研究结果表明,创新驱动报酬促进了自主动机进而提升员工创造力;创新驱动报酬增强了员工自主动机对创造力的正向影响。研究结论丰富了奖酬与创造力关系的讨论,凸显了创新驱动报酬在激发员工创造力方面的价值,为组织不断创新奖励形式和丰富薪酬设计提供了参考建议。The relationship between reward and creativity has always been a classic topic.As a form of reward for the encouragement for individuals to have continuous input into the innovation,the innovation-driven reward method has come to the attention of scholars.Based on the compensation activation theory and self-determination theory,this paper analyzes the moderating effect of the innovation-driven incentive scheme on the relationship between s elfmotivation and employee creativity,and the mediation of self motivation between innovationdriven rewards and employee creativity.This paper collects 333 samples from the employees in the R&D department of high-tech enterprises to test the above hypothesis empirically.The results show that self motivation plays an intermediary role between innovation-driven incentive scheme and employee creativity;innovation-driven incentive scheme enhances the positive impact of self motivation by employees on their creativity.These results support the theory of compensation activation,enrich a wide range of discussions on reward-creativity,highlight the importance of innovation-driven incentive scheme in stimulating employee creativity,and provide opinions for relevant departments to establish various forms of innovative rewards and compensation plans.
