摘 要:基于认知-情感系统理论,构建以工作意义感和消极情绪为中介变量,积极归因为调节变量的理论模型,探究不合规任务对员工创新行为的影响机制。结果表明:不合规任务对员工创新行为具有负向作用;工作意义感和消极情绪在不合规任务与员工创新行为间起中介作用;积极归因不仅正向调节不合规任务与工作意义感的关系,而且负向调节不合规任务与消极情绪的关系。Based on the cognitive-affective system theory,this paper builds up a theoretical model with meaning of work and negative emotion as mediating variable,positive attribution as moderating variable to explore the influence and mechanism of illegitimate tasks on employee innovation behaviors.Results show that illegitimate tasks has a negative impact on employee innovative behavior.Meaning of work and negative emotion mediated the relationship between illegitimate tasks and employee innovative behavior.Positive attribution not only positively moderated the relationship between illegitimate tasks and meaning of work,but also negatively moderated the relationship between illegitimate tasks and negative emotion.
