摘 要:中国境内企业的人才流失、员工离职是影响各公司核心竞争力的主要因素,商业保险公司作为典型的服务性行业,员工队伍的稳定性关系企业服务国家战略、实体经济以及承担社会责任的延续性和保障性。但企业大多关注对在职员工的培养以及培养的积极效果,容易忽视由于某些机制缺失导致员工产生离职意向的情况。本文系统探析了组织承诺对离职倾向的影响及其作用机制和边界条件。通过对保险公司高层领导、中层管理者和基层人员217份匹配问卷的调查,结果表明:员工组织承诺越低,越倾向于离职;权力距离负向调节组织承诺与调节效应受到组织承诺-自我效能感-离职倾向这一中介机制的影响。实证结果为保险公司员工离职的产生和解释提供了新的理论视角,有利于保险公司针对人才流失问题优化人力资源管理方案。The brain drain and employee turnover of Chinese domestic enterprises are the main factors affecting the core competitiveness of each company.As a typical service industry,commercial insurance companies,the stability of the workforce is related to the company's service to the national strategy,the real economy,and social responsibility.Continuity and security.However,most companies focus on the training of on-the-job employees and the positive effect of training,and it is easy to ignore the situation that employees have resignation intentions due to the lack of certain mechanisms.This paper systematically analyzes the impact of organizational commitment on turnover intention,its mechanism and boundary conditions.Through a survey of 217 matching questionnaires among senior leaders,middle managers and grassroots personnel of insurance companies,the results show that:the lower the organizational commitment of employees,the more likely they are to leave;the negative moderating effect of power distance on organizational commitment and the moderating effect is affected by organizational commitment-self-efficacy The influence of the mediating mechanism of perception-turnover intention.The empirical results provide a new theoretical perspective for the generation and explanation of employee turnover in insurance companies,which is beneficial for insurance companies to optimize human resource management plans for the problem of brain drain.
