摘  要:目的 了解三级甲等(三甲)医院护士创新行为现状,探讨其与精神薪酬满意度及工作投入之间的关系,并分析工作投入在护士精神薪酬满意度和创新行为关系间的中介作用。方法 采用横断面调查法,便利抽取青岛市3所三甲医院的护士829名进行问卷调查,采用结构方程模型解析护士精神薪酬满意度、工作投入对创新行为的影响。结果 护士创新行为总均分为(36.93±7.79)分,精神薪酬满意度总均分为(33.38±5.09)分,工作投入总均分为(41.76±11.13)分。护士精神薪酬满意度和工作投入与创新行为均呈正相关(r=0.368、0575,P<0.01),工作投入在精神薪酬满意度与创新行为间起部分中介作用。结论 三甲医院护士的创新行为属于中等偏上水平,其精神薪酬满意度可通过工作投入影响自身的创新行为。Objective To investigate the current status of innovative behavior among nurses and the correlation of innovative behavior with psychological reward satisfaction and work engagement, as well as the mediating role of work engagement in the relationship between psychological reward satisfaction and innovative behavior. Methods A cross-sectional questionnaire survey was conducted among 829 nurses in three grade A tertiary hospitals in Qingdao, China, and the structural equation model was used to analyze the impact of psychological reward satisfaction and work engagement on innovative behavior. Results The total average score was 36.93±7.79 for innovative behavior, 33.38±5.09 for psychological reward satisfaction, and 41.76±11.13 for work engagement. Psychological reward satisfaction and work engagement were positively correlated with innovative behavior(r=0.368, 0.575;P<0.01), and work engagement had a partial mediating role between psychological reward satisfaction and innovative behavior. Conclusion Innovative behavior is above the average level among nurses in grade A tertiary hospitals, and psychological reward satisfaction can affect innovative behavior through work engagement.
