摘  要:在不同内/外部动机的驱动下,员工会出现两种工作激情状态,即“发自内心热爱”的和谐型工作激情和“迫于社会认可”的强迫型工作激情。现有研究大多关注此两种激情模式下的积极效应,然而,过高的工作激情也可能导致员工自利行为的发生。员工最重要的互动对象是直线领导与团队成员,他们的情绪状态对员工工作激情产生直接影响,然而现有研究大多基于自我验证和社会认知等理论,从单一层面分析领导或个体对工作激情的影响,鲜有研究综合考察工作场所中人际互动效应的系统性研究,缺少跨层次研究范式。本文首先基于情绪传染理论分析了领导和团队工作激情对员工工作激情的影响,以及领导与团队认同在此情绪传染过程中的边界作用。其次,基于情感事件理论,将领导与团队工作激情的外在表现视为工作环境特征,构建了员工工作激情与自利行为的双路径影响机制模型,并进一步分析了工作压力与调节焦点的中介和调节作用。研究结论从人际互动视角扩展了工作激情跨层次研究,并应用情感事件理论拓展工作激情与自利行为双路径作用关系的理论版图,为企业激发员工工作激情,有效降低自利行为提供理论基础与管理依据。Driven by different internal/external motivations,there are two kinds of work passion states,namely harmonious work passion "from the heart" and obsessive work passion "under social recognition".Most of the existing researches focus on the positive effects of the two states of work passion.However,work passion may also lead to the negative effect such as self-interested behavior.The most important interaction objects of employees are leaders and team members,whose emotional state has a direct impact on employees’ work passion.However,most existing researches are based on self-verification,social cognition and other theories,and analyze the influence of leaders or individuals on work passion from a single level.Few researches comprehensively investigate the systematic effects of interpersonal interaction in the workplace,and lacking cross-level research paradigm.Based on the emotional contagion theory,this paper first analyzes the impact of leader and team work passion on employee work passion,and the boundary role of leader and team identity in the process of emotional contagion.Secondly,based on the affective event theory,the leader and team work passion is regarded as the characteristics of the work environment,and the dual-path influencing mechanism model of employee work passion and self-interested behavior is constructed.The mediating and moderating effects of job stress and regulatory focus are also analyzed.The conclusion of this study extends the cross-level research on work passion from the perspective of interpersonal interaction,and applies affective event theory to expand the theoretical domain of the dual path relationship between work passion and self-interested behavior.Moreover,this paper providing theoretical basis and management basis for enterprises to stimulate employees’ work passion and effectively reduce self-interested behavior.
