摘 要:组织引入高资质员工,希望其发挥创造力以促进组织可持续发展,但现有研究表明,资质过剩员工并不总是能发挥其创造力。基于资源保存理论,围绕“资质过剩感与员工创造力”这一存在争议的话题展开了探讨,重点揭示资质过剩感对员工创造力的微观作用机制及边界条件。通过构建有调节的中介模型,分析来自珠三角地区18家企业共455份主管—下属配对的三阶段调查数据,探究资质过剩感对员工工作重塑以及创造力的作用机制。结果表明:资质过剩感对工作重塑具有倒U型影响,并通过工作重塑对员工创造力产生倒U型影响;心理授权调节了资质过剩感与工作重塑之间的关系,以及资质过剩感通过工作重塑对员工创造力的间接影响。具体而言,当心理授权水平较高时,较低资质过剩感通过工作重塑对员工创造力的促进作用会有所增强,而较高资质过剩感通过工作重塑对员工创造力的抑制作用会有所减弱。Overqualification is defined as an employment situation in which employees perceive that they have more knowledge,ability,skills and experience than the demands of their jobs.With the prevalence of perceived overqualification in the labor marketplace,it has attracted widespread attention from scholars in many fields.The existing studies have well documented the negative effects of overqualification,such as lower work engagement,job satisfaction and organization commitment.However,they may overestimate the negative impacts of overqualification and overlook its benefits.Particularly,they have largely neglected how overqualified employees perceive and evaluate their resources,which may affect their attitude and behaviors.Drawing on conservation of resources(COR)theory,this study proposes that perceived overqualification has a curvilinear effect on employees'creativity through job crafting,and that psychological empowerment can not only moderate the impact of perceived overqualification on job crafting,but also the mediating effect of job crafting.According to the analysis of 455 sample data collected at three time points,the results showed that perceived overqualification had an inverted U-shaped relationship with employees'creativity and this relationship was mediated by job crafting,while psychological empowerment moderated this mediating effect.Specifically,psychological empowerment promotes the stimulating effect of moderate perceived overqualification on employees'creativity through job crafting,while it weakens the in-hibiting effect of excessive perceived overqualification on employees'creativity through job crafting.This research makes several important theoretical contributions.First,it contributes to the overqualification literature by revealing the curvilinear effect of perceived overqualification on employees'creativity.There is no consistent research conclusion on the effect of perceived overqualification on employees'creativity.This research provides a new explanation framework for the influence mechan
