Influence of organization commitment and occupational plateau on job burnout among medical staff of cardiology department in grade-A tertiary hospitals of Sichuan Province

摘  要:目的调查心内科医务人员组织承诺、职业高原与职业倦怠的现状,分析组织承诺在职业高原与职业倦怠中的中介作用,为提升医务人员职业稳定性提供理论依据。方法采用便利抽样法,于2021年3—4月选取四川省8所三级甲等医院339名心内科医务人员为调查对象,采用一般资料量表、组织承诺量表、职业高原量表与职业倦怠量表进行数据收集,采用描述性分析、单因素分析、相关性分析进行相关影响因素分析,采用AMOS 24.0软件进行结构方程分析。结果心内科医务人员组织承诺得分为(79.22±11.73)分,职业高原得分为(48.60±8.05)分,职业倦怠得分为(67.16±7.53)分。相关分析显示,组织承诺与职业倦怠呈负相关(r=-0.457,P<0.05),职业高原与职业倦怠呈正相关(r=0.407,P<0.05),组织承诺与职业高原呈负相关(r=-0.812,P<0.05);组织承诺在心内科医务人员职业高原与职业倦怠中起部分中介作用,中介效益为0.214,占总效益的30.40%。结论四川省三级甲等医院心内科医务人员职业倦怠水平较高,组织承诺在职业高原与职业倦怠中起部分中介作用,提升组织支持感有利于降低其职业高原与职业倦怠水平。Objective To investigate the current situation of organizational commitment,occupational plateau and job burnout among medical staff in the department of cardiology,analyze the mediating role of organizational commitment in the relationship between occupational plateau and job burnout,and provide theoretical basis for improving the career stability of medical staff.Methods Using the convenience sampling method,339 medical workers of cardiology department from eight grade-A tertiary hospitals in Sichuan Province from March to April 2021 were collected as the investigation object.The general data questionnaire,organizational commitment scale,occupational plateau scale and job burnout scale were adopted for the data collection.The descriptive analysis,univariate factor analysis and correlation analysis were used to analyze the related influence factors.AMOS 24.0 software was used for structural equation analysis.Results The score of organizational commitment among medical workers of cardiology department was(79.22±11.73)points,occupational plateau score was(48.60±8.05)points,and job burnout score was(67.16±7.53)points.The correlation analysis showed that organizational commitment was negatively correlated with job burnout(r=-0.457,P<0.05),occupational plateau was positively correlated with job burnout(r=0.407,P<0.05),and organizational commitment was negatively correlated with occupational plateau(r=-0.812,P<0.05).The organizational commitment played a partial mediating role in the relationship between occupational plateau and job burnout of medical staff in the department of cardiology,and the mediating benefit was 0.214,accounting for 30.40%of the total benefit.Conclusion The level of job burnout is high among medical staff in cardiology department of grade-A tertiary hospitals of Sichuan Province,organizational commitment played a partial mediating role in the relationship between occupational plateau and job burnout,and enhancing perceived organizational support is beneficial to reduce the level of career pla
