幼儿园组织氛围类别及其对园长变革型领导力与教师自主性关系的调节作用研究:基于潜在部面分析

摘  要:本研究基于对北京市、深圳市以及河北保定市共1334名一线幼儿园教师的问卷调查,运用潜在剖面分析探索幼儿园组织氛围潜在类别,并检验其在变革型领导力和教师自主性间的调节作用。研究发现,幼儿园组织氛围存在良好型、一般型和不均衡型三种潜在类别,组织氛围各维度得分以及教师自主性得分均在三种类别上存在显著差异;幼儿园组织氛围类别在园长变革型领导力和教师自主性之间存在调节作用,只有当组织氛围为良好型时,变革型领导力对教师自主性的影响显著。据此,研究者提出了相关建议。Based on a questionnaire survey of 1334 front-line kindergarten teachers in Beijing,Shenzhen and Baoding,Hebei Province,this study uses potential profile analysis to explore the potential types of organizational atmosphere in kindergartens,and to test its moderating role between transformational leadership and teacher autonomy.The study finds that teachers'autonomy is generally at a good level but there are differences in the scores of internal dimensions,especially significant differences in the three variables among regions;In the three potential types of organizational atmosphere in kindergartens,good type,general type and unbalanced type,the scores of all dimensions of organizational atmosphere and those of teachers'autonomy are significantly different;The type of kindergarten organizational atmosphere has a moderating effect between the transformational leadership and teacher autonomy,but only when it's a good type,the former has a significant impact on the latter.Accordingly,the researcher puts forward relevant suggestions.
