高校教师职业成长机会对离职倾向的影响--个体特征与职业认同的作用

摘  要:教师是高教事业发展的中坚力量,稳定的教师队伍是高校发展的人才基础。以292名高校教师为研究对象,采用t检验、单因素方差分析、层级回归分析及Sobel检验等方法,探究高校教师职业成长机会对离职倾向的影响机制。研究结果表明:我国高校教师队伍存在一定的不稳定性,其离职倾向仅在性别、年均收入上存在显著差异,高校教师职业成长机会对离职倾向有显著的负向影响,职业认同在此影响关系中起到部分中介作用。Teachers are the backbone of the development of higher education,and a stable team of teachers is the talent foundation for the development of colleges and universities.Taking 292 universities teachers as the research object,this paper uses such approaches as t-test,one-way ANOVA,hierarchical regression analysis and Sobel test to explore the influence mechanism of Chinese college teachers'career growth opportunities on turnover intention.The results show that:there is a certain degree of instability in Chinaese university teachers,and there are only significant differences in their turnover intention in gender and average annual income,college teachers'career growth opportunities have a significant negative impact on turnover intention,and professional identity plays a partial mediating role in this relationship.
