摘 要:工作家庭冲突所导致的员工离职问题在各行各业,尤其是酒店行业日益凸显。较多研究已经证明了这两者的直接关系,而鲜有学者从留职的角度,研究工作嵌入在其中的中介作用。文章探究了酒店员工工作家庭冲突与离职意愿的关系,并探究工作嵌入在两者中的中介作用。文章对865份来自酒店一线员工的调查问卷进行了分析,发现:1.工作家庭冲突正向影响离职意愿;2.工作家庭冲突负向影响工作嵌入,并对工作嵌入中的联结、匹配和牺牲三维度均存在负向影响;3.工作嵌入负向影响离职意愿,并且工作嵌入中的联结、匹配和牺牲三维度对员工离职意愿均存在负向影响;4.工作嵌入在工作家庭冲突与离职意愿之间起到部分中介作用。此研究结果丰富了工作家庭冲突与离职意愿关系的研究,为企业更好地认识员工的行为、更好地降低员工离职率提供了参考。The employee turnover issue caused by the work-family conflict is becoming increasingly prominent in all walks of life,especially in the hotel industry. Many studies have proved the direct relationship between the two,but few scholars have studied the mediating role of job embeddedness from the perspective of retention. This study explores the relationship between the work-family conflict and the leaving intention of hotel employees,and probes into the mediation role of job embeddedness in both. Through an analysis of 865 questionnaires from frontline hotel employees,the study arrives at the finding as follows:1). the work-family conflict positively affects the leaving intention;2). the work-family conflict negatively affects job embeddedness,and has a negative impact on the three dimensions of connection,matching and sacrifice in job embeddedness;3). Job embeddedness has a negative impact on the leaving intention,and the three dimensions of connection,matching and sacrifice in job embeddedness have a negative impact on employees’ leaving intention;4). Job embeddedness plays a partial mediating role between the work-family conflict and the leaving intention. The results of this study have enriched the study of the relationship between the work-family conflict and the leaving intention,and provided a reference for enterprises to better understand employee behavior and reduce the employee turnover rate.
