摘 要:青年教师是高校教师队伍的重要组成和生力军,打造满足新时代要求的高校青年教师队伍,有必要厘清新时代高校青年教师职业胜任力素质。研究基于素质冰山模型理论,通过政策文本分析、文献资料研究及问卷调查统计等研究方法,构建了包含知识、能力、职业品格、个性特质4个一级维度,学科专业知识、交叉学科知识、职业核心能力、职业拓展能力、职业责任、职业认同、自我特性和人际特征8个二级维度,以及28项三级指标的新时代高校青年教师职业胜任力素质模型。根据研究结论,建议高校青年教师积极主动提升职业胜任力,高校搭台为青年教师职业胜任力提升提供平台支撑,社会合力为高校青年教师职业胜任力提升营造良好环境,通过构建教师、高校、社会三方协作的青年教师发展支持体系,促进高校青年教师职业胜任力水平提升。Young teachers are an important component and new force of college teachers.To build a team of young teachers in colleges and universities who are competent for the requirements of the new era,it is necessary to improve the professional competence of young teachers in colleges and universities in the new era.Based on the diathesis iceberg model theory,through the research methods of policy text analysis,literature research,questionnaire survey and statistics,and based on the requirements of the construction of university teachers in the new era,this paper constructs four first-level dimensions of knowledge,ability,professional character and personality traits,eight second-level dimensions of subject professional knowledge,interdisciplinary knowledge,professional core competence,professional development ability,professional responsibility,professional identity,self-identity and interpersonal characteristics,and 28 third-level indicators.It is suggested that young teachers in colleges and universities should take the initiative to improve their competency level.Colleges and Universities should set up a platform for their professional development,and create a favorable environment for their development through the joint efforts of the society.Consturct a tripartite cooperation support system for the development of young teachers in colleges and universities,so as to promote the professional competence level of young teachers in universities and colleges.
