On the Influence of Challenging-obstructive Pressure on the Reshaping of Rural Teachers’ Work——Multiple Mediating Effects of Self-efficacy and Emotional Commitment

摘  要:如何激发乡村教师进行日常工作重塑,帮助其提升专业素养,已成为推进乡村教师队伍建设,乃至乡村振兴的重要议题之一。本研究基于2663份调查数据,采用量化分析方法探讨了挑战性—阻碍性压力对乡村教师工作重塑的影响机制,以及自我效能感和情感承诺在两者关系间的多重中介效应。研究发现,乡村教师挑战性—阻碍性压力整体水平较高;挑战性压力对工作重塑具有显著的直接和间接效应;阻碍性压力对工作重塑只具有显著的间接效应。在间接效应中,挑战性—阻碍性压力分别通过三条路径间接影响乡村教师工作重塑,即自我效能感、情感承诺的独立中介作用,以及两者的链式中介作用。为促进乡村教师工作重塑行为产生,研究从制度优化、能动优化、平台优化三个方面提出了相关建议。How to inspire rural teachers to reshape their daily work and help them improve their professional quality has become one of the important issues in promoting the construction of rural teachers and even rural revitalization. Based on 2,663 survey data, this study uses quantitative analysis methods to explore the impact mechanism of challenging-obstructive pressure on rural teachers’ job remodeling, as well as the multiple mediating effects of self-efficacy and emotional commitment on the relationship between the two. The study found that the overall level of challenging-obstructive pressure of rural teachers was relatively high;challenging pressure had significant direct and indirect effects on job reshaping;obstructive pressure had only significant indirect effect on job reshaping. In the indirect effect, challenging-obstructive pressure indirectly affects rural teachers’ job remodeling through three pathways, namely, the independent mediating effect of self-efficacy, emotional commitment, and the chain mediating effect of the two. In order to promote rural teachers’ work reshaping, the research puts forward relevant suggestions from three aspects: system optimization, dynamic optimization, and platform optimization.
