摘 要:学习型大国建设要求理论研究关注学习型组织的多样性。已有的学习型组织理论致力于研究既有组织的学习化改造,少有关注基于个体学习需求自发形成的学习型组织。为了区分这两类学习型组织,本文提出“正式学习型组织”和“非正式学习型组织”这一对分析性概念,并从要素、结构、功能和演化四个方面对非正式学习型组织展开分析。非正式学习型组织在形成机制、运行模式和结构特征三个方面与正式学习型组织存在差异,它包括参与者、学习目标、学习资源、交互手段、约束规范和组织环境六个要素,其内部结构呈现以“自然领袖”为核心的“扁平化”“中心化”横向互动特征,发挥着个体、组织和社会三方面的功能,其演化面临持续良好运转、分化或重大调整、自然消亡三种选择。The construction of a learning country requires theoretical research to pay attention to the diversity of learning organizations.Existing learning organization theories are committed to the study of the learning transformation of existing organizations,but few attentions are paid to the spontaneous formation of learning organizations based on individual learning needs.In order to distinguish between the two types of learning organizations,this paper puts forward the analytical concepts of"formal learning organization"and"informal learning organization",and analyzes informal learning organization from four aspects:elements,structure,function and evolution.Informal learning organizations are different from formal learning organizations in three aspects:formation mechanism,operation mode and structural characteristics.Informal learning organizations include six elements:participants,learning objectives,learning resources,interaction means,constraint norms and organizational environment.Their internal structure presents the characteristics of"flat"and"centralized"horizontal interaction with"natural leader"as the core,playing the functions of individual,organization and society,and its evolution faces three choices:continuous good operation,differentiation or major adjustment,and natural extinction.
