摘 要:在内外环境不确定性加剧的背景下,农企人力资源管理体系发展滞后于农业智慧化发展水平,管理水平与业务需求错位导致新生代农业人才职业获得感降低,从而诱发反生产行为。该研究旨在探索新生代农业人才的职业获得感对其反生产行为的影响,同时揭示心理契约在该影响机制中的中介效应,以及参与型领导在该影响机制中的调节效应。研究结果表明:(1)新生代农业人才的职业获得感负向影响其反生产行为;(2)新生代农业人才的职业获得感正向影响心理契约;(3)心理契约负向影响新生代农业人才反生产行为;(4)心理契约在新生代农业人才职业获得感与反生产行为之间具有完全中介效应;(5)参与型领导正向调节职业获得感对心理契约的影响,即参与型领导水平越高(低),职业获得感对心理契约的正向影响越强(弱)。Under the background of intensified internal and external environment uncertainty,the development of human resource management system of agricultural enterprises lags behind the development level of agricultural intelligence,and the misalignment of management level and business demand lowers the new generation of agricultural talents’sense of career acquisition and induces the new generation of agricultural talents to have counterproductive work behavior,and this negative performance extrinsic behavior is not conducive to the improvement of agricultural enterprise performance.Therefore,this study aims to explore the influence of the new generation of agricultural talents’sense of career acquisition on their counterproductive work behavior,and reveal the mediating effect of psychological contract in the influencing mechanism,as well as the moderating effect of participative leadership in the influencing mechanism.Based on this,the questionnaire survey and data recovery were carried out in two stages through the questionnaire research method.A total of 429 valid questionnaires were collected for testing the research hypothesis.The results show that:(1)The new generation of agricultural talents’sense of career acquisition negatively affects their counterproductive work behavior;(2)The new generation of agricultural talents’sense of career acquisition positively affects psychological contract;(3)Psychological contract negatively affects the counterproductive work behavior of the new generation of agricultural talents;(4)Psychological contract has a complete mediating effect between the new generation of agricultural talents’sense of career acquisition and counterproductive work behavior;(5)Participative leadership positively moderates the positive impact of sense of career acquisition on psychological contract,that is,the higher(lower)the level of Participative leadership,the stronger(weaker)the positive impact of sense of career acquisition on psychological contract.In theory,this study enriches the antece
