摘 要:在学校治理取向分布式领导的新情境下,探究教师工作满意度的提升路径,对加强新时期教师队伍建设和提高教育教学质量意义重大。本研究基于分布式领导理论,以TALIS 2018上海教师调查数据为样本,采用结构方程模型,探究了本土情境中分布式领导对教师工作满意度的效能,重点分析了教师合作和教师自我效能感的中介作用。研究结果表明:分布式领导直接正向预测教师工作满意度;教师合作和教师自我效能感在分布式领导与教师工作满意度之间既有独立的中介作用,又发挥着链式中介作用。研究结果不仅为本土情境中分布式领导对教师工作满意度的增值效应和促进机制提供了系统解释和实证证据,还为校长提升教师工作满意度和稳定教师队伍的实现路径提供了参考依据。In the context of distributed leadership with the orientation of school governance,investigating methods to enhance teachers'job satisfaction is crucial for strengthening the teacher teams and improving the quality of education and instruction in the new era.Based on the theory of distributed leadership,this study uses the TALIS2018 Shanghai teacher survey data as a sample and employs structural equation modeling to explore the effectiveness of distributed leadership on teachers'job satisfaction in local contexts,with a focus on the mediating role of teacher collaboration and teacher self-efficacy.The results show that distributed leadership has a significant positive effect on teachers'job satisfaction;teacher collaboration and teacher self-efficacy play both independent and chain mediating roles between distributed leadership and teachers'job satisfaction.The research results not only provide a systematic explanation and empirical evidence for the value-added effect and promotion mechanism of distributed leadership on teachers'job satisfaction in local contexts,but also serve as a guide for principals in improving teachers'job satisfaction and stabilizing the teaching team.
