摘 要:采用元分析方法探讨工作重塑与工作结果(工作满意度、工作投入与工作绩效)的纵向关系,并检验了文化差异(个人-集体主义)、测量时间跨度以及员工年龄的调节作用。共纳入65项研究,包含242个独立效应量,涉及被试66000人。随机效应模型分析结果表明:趋近型工作重塑对员工工作满意度、工作投入与工作绩效存在显著正向影响,回避型工作重塑对员工工作满意度、工作投入与工作绩效存在显著负向影响;测量时间跨度对工作重塑与员工工作投入、工作绩效的关系有调节作用,工作重塑与员工工作投入、工作绩效的关系随测量时间跨度的增加先增强后减弱;文化差异性(个人-集体主义)对工作重塑与员工工作投入、工作绩效的关系有调节作用,集体主义文化背景下,工作重塑与员工工作投入、工作绩效的关系更强;员工年龄对工作重塑与员工工作投入、工作绩效的关系有调节作用,员工年龄越大,工作重塑与员工工作投入、工作绩效的关系越弱。研究结果为管理者在何时进行工作重塑干预以及根据员工年龄采取不同措施提供了重要参考。The paper used meta-analysis to explore the longitudinal relationship between job crafting and job outcomes(job satisfaction,work engagement and job performance),and examined the moderating effects of cultural differences(individualism-collectivism),time span,and employee age.The paper included 65 studies with 242 independent samples(N=66,000).The findings show that approaching job crafting has a significantly positive correlation,while avoidant job crafting has a significantly negative correlation with job satisfaction,work engagement and job performance.The time span significantly moderates the relationship between job crafting and work engagement and job performance.When the time span increases,the relationship between job crafting and work engagement and job performance first strengthens and then weakens.Cultural difference(individual-collectivism)has a moderating effect on the relationship between job crafting and job engagement and job performance.Compared with individualism orientation,job crafting under the background of collectivism orientation has a stronger and significantly positive correlation with work engagement and job performance.Employee age also has a moderating effect on the relationship between job crafting and job engagement and job performance.The older the employee,the weaker the relationship between job crafting and work engagement and job performance.The findings provide important reference for managers to implement job crafting interventions and to take different measures based on employee age.
