摘  要:基于社会交换理论与自我一致性理论,探究了包容型领导对员工亲领导非伦理行为的影响及其作用机制,并验证了领导—成员交换关系的中介作用与道德认同的调节作用。研究结果显示:包容型领导对员工亲领导非伦理行为具有显著正向影响;领导—成员交换关系在包容型领导与员工亲领导非伦理行为之间发挥部分中介作用;道德认同负向调节包容型领导对员工亲领导非伦理行为的正向影响;道德认同负向调节领导—成员交换关系对员工亲领导非伦理行为的正向影响。Based on social exchange theory and self consistency theory,this article explores the impact and mechanism of inclusive leadership on unethical pro-supervisor behavior of employees,and verifies the mediating effect of leader-member exchange relationship and the moderating effect of moral identity.The research results show that inclusive leadership has a significant positive impact on unethical pro-supervisor behavior of employees;Leader-member exchange relationship plays a partial mediating role between inclusive leadership and unethical pro-supervisor behavior of employees;Moral identity negatively regulates the positive impact of inclusive leadership on unethical pro-supervisor behavior of employees;Moral identity negatively regulates the positive impact of leader-member exchange relationship on unethical pro-supervisor behavior of employees.
