摘 要:知识传承是保持组织知识持续性和创新能力的一种有效方式。随着“退休潮”的到来,企业采取“传帮带”、知识分享会等模式来促进年长员工知识共享,但是依然无法改善组织内知识隐藏的现象。本研究结合实际背景,基于心理所有权理论,考察了年长员工相对剥夺感对知识隐藏行为的影响机制及边界条件。通过对296名年长员工的调查分析,研究发现:年长员工相对剥夺感对知识隐藏行为具有正向影响,组织心理所有权在其中起部分中介作用;年龄刻板印象威胁正向调节相对剥夺感与知识隐藏行为的关系,并增强组织心理所有权在其关系间的中介作用。本研究丰富了相对剥夺感与知识隐藏行为的相关研究,为企业改善年长员工知识隐藏行为提供理论依据与管理启示。Knowledge inheritance is an effective way to maintain organizational knowledge continuity and innovation ability.With the advent of the"retirement tide",enterprises have adopted"mentoring",knowledge sharing sessions and other ways to promote knowledge sharing of older employees.But they still cannot improve the phenomenon of knowledge hiding behavior in the organization.Based on the theory of psychological ownership,this paper constructs a moderated mediation model to examine the influence mechanism and boundary conditions of relative deprivation on knowledge hiding behavior among older employees.Through the analysis of 296 older employee samples,the study show that the relative deprivation of older employees will play a positive role in the knowledge hiding behavior by improving their organizational psychological ownership.Furthermore,age stereotype threat has a significant positive moderating effect on the relationship between the relative deprivation of older employees and knowledge hiding behavior.Also,age stereotype threat moderates the mediating effect of relative deprivation on knowledge hiding behavior through organizational psychological ownership.This study enriches the research on relative deprivation and knowledge hiding behavior.Moreover,it also provides theoretical insights and managerial implications for organizations to improve older employees'relative deprivation.
