摘 要:为研究学校支持与乡村教师留任之间关系,对黑龙江省3个地区的乡村教师展开调研。研究发现:1)乡村教师留任与学校支持、学校文化、教师效能感之间存在显著正相关。2)学校支持及其要素对乡村教师留任有显著的独立影响。3)不同学校支持力度对乡村教师留任有着不同的影响力,学校高支持力度对乡村教师留任的影响更大。4)教师集体效能感和学校积极文化在学校支持与乡村教师留任间的链式中介作用显著。基于此,为了更好地留住乡村教师,一是乡村学校要创设系统且完善的学校支持体系;二是要着力提升乡村教师集体效能感;三是努力营造积极向上的乡村学校文化环境。In order to study the relationship between school support and the retention of rural teachers,rural teachers in three regions of Heilongjiang Province were investigated.The findings are as follows:1)There is a significant positive correlation between the retention of rural teachers and school support,school culture and teacher efficacy.2)School support and its elements have significant independent influence on the retention of rural teachers.3)The support intensity of different schools has different influences on the retention of rural teachers,and the high support intensity of schools has a greater influence on the retention of rural teachers.4)Teachers'collective efficacy and school positive culture have significant chain mediating effects between school support and rural teachers'retention.Based on this,in order to better retain rural teachers,first,rural schools should establish a systematic and perfect school support system;Second,we should focus on improving rural teachers'collective sense of efficacy;Third,strive to create a positive rural school cultural environment.
