摘 要:目的:探究组织支持感对护士工作满意度的影响,以及挫折感与情绪耗竭的中介作用。方法:采用组织支持感量表、挫折感量表、情绪耗竭量表以及工作满意度量表对6所三级甲等医院的1127名护士进行问卷调查。结果:相关分析表明,组织支持感与挫折感、情绪耗竭以及工作满意度相关显著(r=-0.46,-0.54,0.65,P<0.001),挫折感与情绪耗竭、工作满意度相关显著(r=0.43,-0.42,P<0.001);情绪耗竭与工作满意度相关显著(r=-0.55,P<0.001);中介效应分析表明:挫折感(95%CI:0.02~0.06)、情绪耗竭(95%CI:0.08~0.14)的中介效应以及两者(95%CI:0.02~0.04)的链式中介效应显著,中介效应值分别为0.04、0.11、0.03,占中介效应的比例分别为22.22%、61.11%、16.67%。结论:组织支持感不仅直接影响护士工作满意度,还可以通过挫折感与情绪耗竭的链式中介作用影响护士的工作满意度。Objective:To explore the influence of perceived organizational support on nurses'job satisfaction,and the mediating effect of frustration and emotional exhaustion.Methods:A total of 1127 nurses from six first-class hospitals were investigated with the Organizational Support Scale,Frustration Scale,Emotional Exhaustion Scale and Job Satisfaction Scale.Results:The correlation analysis showed that perceived organizational support were significantly related to frustration,emotional exhaustion and job satisfaction(r=-0.46,-0.54,0.65;P<0.001),and frustration was significantly related to emotional exhaustion and job satisfaction(r=0.43,-0.42;P<0.001);Emotional exhaustion was significantly correlated with job satisfaction(r=-0.55,P<0.001);The intermediary effect analysis showed that the mediating effect of frustration(95%CI:0.02~0.06),emotional exhaustion(95%CI:0.08~0.14)and the chain mediating effect of both(95%CI:0.02~0.04)were significant,The mediation effect values were 0.04,0.11,and 0.03,respectively,accounting for 22.22%,61.11%,and 16.67%of the mediation effect.Conclusion:Perceived organizational support not only directly affects nurses'job satisfaction,but also can affect nurses'job satisfaction through the chain intermediary effect of frustration and emotional exhaustion.
