“非升即走”条件下高校青年教师积极心理品质的培养:职业幸福感的中介作用

摘  要:在高水平大学建设的驱动下,越来越多高校以“非升即走”制度来管理和考核教师。“非升即走”制度对高校和青年教师产生了重要影响,并诱发了部分青年教师的离职倾向。因此,有必要考虑高校青年教师的积极心理品质对其离职倾向的缓解作用,探讨青年教师的职业幸福感在积极心理品质和离职倾向之间的中介作用。文章采用定量分析方法,对广东省部分实施“非升即走”制度高校的青年教师进行调查,结果表明:高校青年教师的积极心理品质与离职倾向呈显著负相关,与职业幸福感呈显著正相关;高校青年教师的职业幸福感与离职倾向呈显著负相关,职业幸福感在积极心理品质和离职倾向之间发挥部分中介作用。因此,高校青年教师的积极心理品质既直接影响离职倾向,也通过职业幸福感对离职倾向产生影响。针对“非升即走”制度下高校青年教师离职率上升现象,高校应改革教师科研评价标准,突出学术成果的质量、创新性和贡献度,同时采取多种措施提升青年教师的积极心理品质和职业幸福感。Driven by the construction of high-level universities,more and more universities are using the“up-or-out”system to manage and assess teachers.The“up-or-out”system has had a signifi cant infl uence on universities and young teachers,and has induced turnover tendency of young teachers in some universities.It is necessary to consider the alleviating effect of the positive psychological qualities of young teachers in universities on their turnover tendency,and explore the mediating role of their occupational happiness between positive psychological qualities and turnover tendency.By adopting a quantitative analysis method,a survey was conducted on young teachers in some universities in Guangdong Province who implemented the“up-or-out”system.The results show that the positive psychological qualities of young teachers in universities are signifi cantly negatively correlated with their turnover tendency,and signifi cantly positively correlated with their sense of occupational happiness;the occupational happiness of young teachers in universities is significantly negatively correlated with turnover tendency,and occupational happiness partially mediates the relationship between positive psychological qualities and turnover tendency.Therefore,the positive psychological qualities of young teachers in universities not only directly influence their turnover tendency,but also have an influence on their turnover tendency through their sense of occupational happiness.In response to the situation of increase in turnover rate of young teachers in universities under the“up-or-out”system,universities should reform the evaluation standards for teacher research,highlight the quality,innovation,and contribution of academic achievements,and take various measures to enhance the positive psychological qualities and occupational happiness of young teachers.
