摘 要:教师的合理流动对优化乡村师资队伍建设具有重要意义。研究采用东、中、西三个地区18省35县15379名教师调查数据,探讨了职业心理对乡村义务教育青年教师流动意愿的影响机制。结果发现:教师流动意愿可分为交流意愿、离校意愿、离教意愿;不同类型的流动意愿现状、影响因素以及相同因素对各类型流动意愿的影响程度与作用机制存在差异;工作满意度在职业心理对各类型流动意愿的影响过程中起到不同的中介或遮掩作用。根据研究结果提出如下建议:提高青年教师交流意愿,鼓励城乡教师“双向交流”;辩证看待教师离校意愿,保持乡村教师“动态平衡”;降低青年教师离教意愿,疏导青年教师负面心理;关注“工作满意度”的桥梁作用,多角度提高教师工作满意度。The rational flow of teachers is of great significance to optimizing the construction of rural teachers.The survey data of 15,379 teachers in 18 provinces and 35 counties in the eastern,central and western regions was used to explore the influence mechanism of professional psychology on the mobility of young teachers in rural compulsory education.The results show that:teachers'willingness to move can be divided into willingness to communicate,willingness to leave school,and willingness to leave education field;there are differences in the current situation,influencing factors and the same factors on the influence degree and mechanism of different types of flow intentions;job satisfaction plays a different intermediary or masking role in the process of the influence of occupational psychology on various types of flow willingness.The following conclusions and suggestions are put forward:increasing the willingness of young teachers to communicate,and encouraging"two-way exchanges"between urban and rural teachers;dialectically viewing teachers'willingness to leave school and maintaining the"dynamic balance"of rural teachers;reducing young teachers'willingness to leave education field and providing counseling for young teachers with negative psychology;paying attention to the bridge role of"job satisfaction"and improving teachers'job satisfaction from multiple angles.
