新入职乡村教师教学适应的困境及纾解策略——基于组织社会化的理论视角

摘  要:研究基于组织社会化的理论框架,采用半结构式访谈法发现,在教学文化适应方面,新入职乡村教师面临着严厉与宽松的失衡、“我想教”与“我不想学”的冲突等适应困境;在教学工作胜任适应方面,教师面临着乡土知识的匮乏、教材领悟能力的欠缺等适应困境;在教学人际适应方面,教师存在着与学生之间沟通经验不足、与家长之间信任感缺失、与同事之间融入迟缓等适应困境。研究建议,厚植乡土情感,减缓“离土性”的蔓延;提升教学创生能力,跳出“教书匠”的角色定位;增强同侪、师生及家校间情感联结,避免“局外人”的境遇。Based on the theoretical framework of organizational socialization,this paper adopts the semi-structural interview to find out the dilemma novice rural teachers face in their adaptation into the rural teaching environment.It indicates that when adapting into the teaching culture,the novice rural teachers face the imbalance between being strict and being loose and the conflict between“I want to learn”and“I don’t want to learn”;when taking the teaching tasks,teachers meet some typical problems,such as the lack of knowledge about local culture and failure to understand teaching materials;when dealing with the interpersonal relationship in their teaching,teachers are inexperienced in teacher-student communication,difficult to gain parents’trust and slow to assimilate into the teaching community.Therefore,the research proposes that it’s necessary to cultivate novice rural teachers’love to the local community,gradually stop spreading the concept of“separating teaching practice from the rural environment”,upgrade the creative teaching ability,shake off the stereotype of“teacher”,and strengthen the emotional ties between peers,teachers and students,as well as families and schools so as not to fall into an“outsider”.
