摘 要:基于社会学习理论和社会交换理论,本研究通过223份导师与研究生配对数据探讨了导师道德领导影响研究生创新能力的中介机制及边界条件。研究结果发现:导师道德领导与推托隐藏、装傻隐藏存在显著负相关关系,与合理隐藏不相关;推托隐藏与装傻隐藏在导师道德领导和研究生创新能力之间起中介作用;掌控氛围在导师道德领导和推托隐藏之间起调节作用,并且掌控氛围能够强化推托隐藏这一中介效应。由此,建议导师不断提高道德领导水平,减少研究生的推托隐藏和装傻隐藏,以提升研究生创新能力。此外,导师还要努力塑造积极正向的“掌控氛围”,进而增强道德领导的作用效果。Based on social learning theory and social exchange theory, this study explored the mediating mechanisms and boundary conditions of supervisors' ethical leadership on graduate students' creativity through 223 supervisor-postgraduate student matched questionnaires. The results found that supervisors' ethical leadership is significantly negatively correlated with “evasive hiding” and “playing dumb”, and is not related to “rationalized hiding”. Evasive hiding and playing dumb hiding mediate between supervisors' ethical leadership and postgraduate students' creativity. The “mastery climate” plays a moderating role between supervisors' ethical leadership and evasive hiding, and it can strengthen the mediating effect of evasive hiding. Therefore, it is suggested that supervisors continuously improve their level of ethical leadership, and reduce postgraduate students' evasive hiding playing dumb, to promote students' creativity. In addition, supervisors should also strive to shape a positive and proactive mastery climate, thereby enhancing the effectiveness of ethical leadership.
