摘 要:基于社会认同理论,剖析领导关系认同、同事关系认同在责任型领导对基层公务员沉默行为抑制中的中介作用,考察圈外人身份认知对中介作用强弱的调节,构建“有调节的中介”理论模型实证研究。结果表明:责任型领导通过关系认同中介对基层公务员沉默行为产生抑制作用;领导关系认同、同事关系认同中介责任型领导对基层公务员沉默行为的影响;圈外人身份认知调节责任型领导对基层公务员沉默行为影响机制的前半段,并且圈外人产生负向调节作用。Based on the social identity theory,this study analyzes the mediating role of leadership identity and colleague identity in tsuppression of junior civil servants’silence behavior by responsible leaders,examines the regulation on the mediating role by outsider identity perception,and constructs a theoretical model of“regulated mediation”for empirical research.This study makes the following two findings.Responsible leaders have a restraining effect on the silent behavior of junior civil servants through the mediation of relationship identity.Leadership identity and colleague identity mediate the influence of responsible leadership on the silent behavior of junior civil servants.The identity perception of outsiders regulates the first half of the influence mechanism of responsible leadership on junior civil servants’silent behavior,and outsiders have a negative moderating effect.
