摘 要:目的探索激励机制对疾控工作者敬业度的影响及作用机制。方法对海南省各级疾控中心549人进行问卷调查和统计分析。结果回归和中介效应分析结果显示,自我效能感在激励机制间与疾控工作者敬业度之间起部分中介作用;有调节的中介模型分析结果显示,自我效能感对激励机制与敬业度的中介作用显著(B=0.161,95%CI=0.074~0.247,P<0.05),即中介模型成立;组织公正感对激励机制和自我效能感关系的调节作用显著(B=0.026,95%CI=0.039~0.090,P<0.05),使用PROCESS程序进行事后检验,只有在高组织公正感的情况下(得分高于一个标准差)自我效能感的中介作用显著,低组织公正感的情况下中介效应也显著(P<0.05),即有调节的中介模型成立。结论激励机制不仅能直接影响疾控工作者敬业度,还能通过自我效能感间接影响敬业度,高水平的组织公正感能增强激励机制对疾控工作者敬业度的影响。Objective To investigate the impact and mechanisms of incentive mechanisms on the engagement of infection control and prevention workers(ICPWs).Methods A total of 549 ICPWs at Hainan Provincial Center for Disease Control and Prevention were surveyed,and the results were statistically analyzed.Results Regression and mediation analyses revealed that selfefficacy functioned as a partial mediator between incentive mechanisms and engagement.The moderated mediation model indicated that self-efficacy exhibited a significant mediating effect on the relationship between incentive mechanisms and engagement(B=0.161,95%CI=0.074~0.247,P<0.05),suggesting the establishment of a mediation model.The moderating effect of organizational justice on the association between incentive mechanisms and engagement was found to be significant(B=0.026,95%CI=0.039~0.090,P<0.05).The mediating effect of self-efficacy was observed to be significant only under conditions of high organizational justice(where the score exceeds one standard deviation)and low organizational justice(both P<0.05),indicating the establishment of a moderated mediation model.Conclusion The incentive mechanisms not only directly influence the engagement of ICPWs but also indirectly affects engagement through self-efficacy.A high level of organizational justice can amplify the impact of the incentive mechanisms on the engagement of ICPWs.
