摘 要:教师离职是个体能动性与社会结构之间产生的张力,是理性主体与文化冲击之间协商建构的结果。探赜新手特教教师离职的动机及其影响因素,有助于推动特教师资队伍建设,亦反映出深嵌社会情境中个体的自我状态。本文基于生命历程理论,运用质性研究范式,对五位培智学校教师进行近距离接触以及深度访谈,通过搜集、整理、体认相关资料,解读其离职过程的图景,廓清离职意愿的影响路径。研究认为,“生存之困”与“生活之绊”的重叠交织是影响他们离职的重要因素。基于此,需要在提高薪酬竞争力、助推专业成长、建构组织与学校文化三方面统筹设计,为新手特教教师“留得住”发力。Teacher turnover is a tension between individual agency and social structure,and is the result of negotiation and construction between rational subjects and cultural shocks.To explore the motives of novice special education teacher turnover and the influencing factors can help promote the construction of special education teachers,and also reflect the self-state of individuals in the deeply embedded social situation.Based on the theory of life course,this paper uses the qualitative research paradigm to conduct close contact and in-depth interviews with five teachers in the school.Through collecting,sorting out and recognizing relevant materials,this paper aims to interpret the picture of their turnover process and clarify the path of influencing the willingness to leave.The study concludes that the overlapping of“survival difficulties”and“life stumbling block”are important factors that shape their work.Based on this,it is necessary to improve the competitiveness of salary,promote professional growth,and construct organizational and school culture,so as to“retain”the novice special education teachers.
