摘 要:目的 了解男护士组织公平感、工作满意度和离职意愿现状,探讨工作满意度在其组织公平感与离职意愿间的中介效应。方法 采用一般资料调查表、组织公平感量表、工作满意度量表和离职意愿量表对湖北省5所三级甲等综合医院的221名男护士进行问卷调查。结果 男护士组织公平感得分为(84.15±14.06)分,工作满意度得分为(61.31±8.39)分,离职意愿得分为(15.26±3.36)分。男护士组织公平感与工作满意度呈正相关(r=0.626,P<0.01),与离职意愿呈负相关(r=-0.347,P<0.01);工作满意度与离职意愿呈负相关(r=-0.393,P<0.01)。工作满意度在男护士组织公平感与离职意愿间发挥部分中介效应,效应值为-0.155,占总效应的49.36%。结论 男护士离职意愿处于较高水平,工作满意度在其组织公平感与离职意愿间发挥部分中介效应,提高组织公平感水平,提升工作满意度是降低男护士离职意愿的有效路径。Objective To investigate the current situation of organizational justice,workplace satisfaction and turnover intention among male nurses,as well as to explore the mediating effect of workplace satisfaction on the relationship between organizational justice and turnover intention.Methods A total of 221 male nurses were investigated by general data questionnaire,Organizational Justice Scale,the Nursing Workplace Satisfaction Questionnaire and Turnover Intention Questionnaire.Results The total scores of organizational justice,workplace satisfaction and turnover intention were(84.15±14.06),(61.31±8.39)and(15.26±3.36),respectively.A significant positive correlation was found between organizational justice and workplace satisfaction(r=0.626,P<0.01),as well as a negative correlation between organizational justice and turnover intention(r=-0.347,P<0.01).Additionally,workplace satisfaction was negatively correlated with turnover intention(r=-0.393,P<0.01).Workplace satisfaction played a partial mediator between organizational justice and turnover intention,with a mediating effect of-0.155,accounting for 49.36%of the total effect.Conclusion Male nurses exhibit a high level of turnover intention.Workplace satisfaction plays a partial mediating role between perceived organizational justice and turnover intention.It is an effective way to reduce turnover intention among male nurses through improving organizational justice and workplace satisfaction.
